Non-US Investing • Diversifying my portfolio

Hello all,

I've started investing 5 years ago, but 3 years ago I took it more seriously, investing in ETFs (mostly), but also have some individual stocks and crypto.
Two years ago i also started to receive RSUs from the company I work for and also joined their ESPP (a program through which I can purchase their stock at 15% discount).
After 2 years the company stock I own started to pile up and I want to exchange it for something more stable, let's say.

I live in Romania, so my main currency is RON.
Currently my portfolio is divided in:
1. Crypto - 3.7% - $4400

2. Equity - 63.5% - 64k euro - out of which:
a. Company stock (USD) - 62.3% - and growing with about $30k every year which means will increase even more the share of company stock in my portfolio
b. Other US stocks (USD) - 1.8%
c. VWCE ETF (EUR) - 33%
d. Romanian stocks and Bucharest Stock Exchange ETF (RON) - 2.9%

3. Bonds (RON) - 2.9% - about $3000

4. Private pension fund (RON) - 16.3% - these money comes on top of public pension system - which already should give me a decent lifestyle.

5. Cash (RON) - 13.6% - about 12k euro - here i've included all cash, including emergency fund.

What I want to do is slowly decrease my company stock percentage and buy another ETF - preferably USD denominated. I looked at iShares NASDAQ 100 UCITS (Acc USD) - CNDX.UK
Also, I would like to increase my bond percentage.

Maybe it's important to mention that i also have 2 mortgage debts:
1. 25k euro with 4.18% interest
2. 98k euro with 5.90% interest

Any advice is welcomed.
